Abstract

General Background Human resource development through vocational education requires active stakeholder participation to respond to global challenges and shape competent generations. Specific Background Public vocational high schools in South Balikpapan recently experienced a decline in learning quality, necessitating an evaluation of psychological and organizational factors affecting teachers. Knowledge Gap Previous literature presents widespread inconsistencies regarding how self-efficacy, work discipline, compensation, and work environment dictate teacher performance. Aims This study investigates an integrative model of psychological and organizational variables to determine their roles in elevating teacher performance. Results Structural Equation Modeling-Partial Least Squares analysis of 90 educators reveals that self-efficacy and work discipline significantly foster work motivation. Furthermore, work motivation significantly determines teacher performance, whereas organizational factors like compensation and work environment yield no significant direct outcomes. Novelty This research confirms that internal psychological mechanisms, rather than external organizational rewards, serve as the dominant catalysts for teacher performance. Implications Educational institutions must prioritize integrated human resource management programs focused on building educator self-confidence, discipline, and work motivation to sustain continuous instructional quality.
