Abstract

General Background High-quality human resources heavily depend on the optimal functioning of educational institutions, where educators play a central role in shaping student competencies. Specific Background In private vocational schools, maintaining optimal Teacher Performance is crucial for institutional survival amidst intense competition for student enrollment. Knowledge Gap Previous literature presents contradictory findings regarding the mediating role of emotional attachment and the direct contributions of psychological and cultural factors on educator outcomes, specifically ignoring behavioral foundations like rule adherence. Aims This research investigates the direct and indirect relationships amongAchievement Motivation, Organizational Culture, Work Discipline, Employee Engagement, and teaching outcomes within four private institutions in Balikpapan City. Results Utilizing Partial Least Squares Structural Equation Modeling on data from 81 permanent foundation educators, the analysis reveals that Achievement Motivation (β = 0.364) and Work Discipline (β = 0.256) positively and significantly dictate functional outcomes. Conversely, while Organizational Culture significantly builds Employee Engagement (β = 0.223), neither collective culture (β = 0.172) nor individual engagement (β = 0.154) significantly alters actual educational execution. Novelty This study highlights that individual psychological and behavioral factors dominate over collective cultural environments in shaping functional outcomes among private educators, reinforcing the Theory of Planned Behavior. Implications Educational managers must prioritize individual competency development, objective evaluation systems, and strict rule enforcement over merely fostering comfortable social environments to ensure institutional competitiveness.
