Abstract
General Background Village administration acts as the primary foundation for driving public participation and national development at the grassroots level. Specific Background Optimizing public service quality heavily depends on the occupational contentment of village officials, which is continually challenged by role clashes, administrative pressures, and limited facilities. Knowledge Gap Previous literature presents conflicting evidence regarding the significance of professional advancement and typically isolates internal mental constraints from external workplace support factors in bureaucratic settings. Aims This study investigates how work-family conflict, occupational stress, career development, work environment, and leadership appreciation jointly predict the job satisfaction of village officials in Labang District. Results Based on Covariance-Based Structural Equation Modeling of 200 census respondents, psychological constraints including work-family conflict (β= -0.533) and occupational stress (β= -0.398) significantly decrease satisfaction. Conversely, organizational factors such as career development (β = 0.373), work environment (β= 0.309), and leadership appreciation (β= 0.255) significantly increase positive work attitudes. Novelty This research integrates previously fragmented psychological and organizational models, empirically validating Herzberg's Two-Factor Theory by proving that advancement opportunities and managerial recognition serve as crucial motivators in rural administrative environments. Implications Ruralgovernment frameworks mustactivelymanagerole conflicts and alleviate administrative stress while simultaneously fostering structured career pathways and providing fair managerial recognition to ensure optimal public service delivery.
