Abstract
General Background Vocational education quality relies heavily on theprofessionalcompetence and working conditions of educators. Specific Background Human resource management in vocational schools frequently attempts to optimize teacher output through various factors, including remuneration, manageable workloads, motivation, and professional competence. Knowledge Gap While extensive literature emphasizes motivation and financial rewards, it remains unclear whether these extrinsic and intrinsic factors genuinely supersede fundamental teaching capabilities in driving concrete outcomes within high-demand vocational environments. Aims This quantitative study investigates the structural relationships between motivation, competence, remuneration, workload, job satisfaction, and teacher performance among 60 educators at two vocational high schools in Balikpapan. Results Structural Equation Modeling reveals that professional competence directly and significantly predicts both job satisfaction and teacher performance. Conversely, motivation, workload, and job satisfaction do not significantly alter performance outcomes, while remuneration only predicts job satisfaction without directly changing overall job performance. Novelty This research demonstrates that fundamental teaching capabilities dominate psychological and financial variables in shaping vocational educator outcomes, disproving the assumption that satisfaction or motivation alone can compensate for skill deficits. Implications Educational administrators must prioritize continuous professional development and rigorous skills training over purely financial or motivational interventions to secure long-term teaching quality.
