Abstract

General Background Human capital serves as a critical strategic asset within the highly competitive retail sector. Specific Background Retail enterprises frequently experience elevated employee turnover, demanding robust organizational culture, competitive remuneration, and deep organizational commitment to maintain operational stability. Knowledge Gap Previous studies present conflicting evidence regarding how cultural and financial factors shape employee loyalty and subsequent productivity in religiously integrated retail environments. Aims This study investigates the relationships among organizational culture, remuneration, organizational commitment, and employee performance at Sunan Drajad Department Store, Lamongan. Results Structural Equation Modeling analysis of 173 respondents reveals that while organizational culture and remuneration do not significantly predict organizational commitment, all three variables positively and significantly drive employee performance. Notably, organizational commitment emerges as the most dominant performance predictor. Novelty This research models these variables within a unique retail frameworkthat integrates professionalcorporategovernance with religious principles. Implications Retail management must prioritize strategies that build profound psychological engagement and loyalty, alongside fair compensation and strong workplace values, to achieve sustained productivity.
